This is sometimes really hard to do when you’re a hiring manager and you meet a candidate that you instantly bond with personality-wise. It is hard to get down to the nitty-gritty of “okay I like them personality-wise” but are they going to be able to do the job.

You’re having an easy-going conversation; you have a lot of the same likes and interests but deep down you need somebody to do the job not just keep you company all day. You need to get past the fluff and get down into the substance to make sure that you have that right candidate.

One of the best ways to find out if they have the substance is to keep digging in with questions. Start out with a main question and then ask: why, why did you do that, how did you do that, what made you think of that?

The more that you drill down, the more substance that you’re going to find out. This way the “fluff” will just take themselves out of the running.

Yes, you have a great interview when you interview someone that you clicked with, it’s an awesome conversation. But long term it’s really that substance that matters. If you hire the substance, you will find someone that can do the job. You just may not want to go to happy hour with them!
